In a bid to address evolving customer needs in a rapidly changing technology landscape, India’s third largest software exporter, <keyword id="10862" type="CITY" weightage="80" keywordseo="Wipro">Wipro</keyword>, overhauled its internal training framework and launched technical programmes over the past one year. 
 
The company is re-skilling its staff in newer areas of technology, especially digital, with a focus on commoditised service lines. 
 
Wipro CEO TK Kurien, who undertook the revamping of the framework, also wants to create a leaner and multi-skilled taskforce. 
For this, Wipro also launched at least three technical training programmes over the past year. 
 
The three new programmes - ACME (All-round Capability Model of Excellence), UpScale and Cutting Edge - are part of a drive to skill in multiple areas, in contrast to the past in which impetus was mostly on learning one skill well. 
 
Wipro's head of talent transformation Vishwas Santurkar told Economic Times that ACME had five dimensions of skills. “Technology is one obviously. Second is domain. The third dimension is functional areas. The quality processes, especially with Agile methodology coming in, the Agile methodologies and those areas is a fourth dimension which we feel is very important for an employee to learn. And the fifth is behavioural skills," Santurkar, a vice president at Wipro, told the financial daily. 
 Wipro's efforts comes at a time when its rivals like <keyword id="6354512" type="CITY" weightage="60" keywordseo="Infosys">Infosys</keyword> are also revamping training framework to re-skill its employees on a large scale so that top talent is identified and separated from the rest to work on the toughest and most challenging new-age customer projects. 
 
During a meeting with analysts in March, Kurien had informed that the company was putting a new incentive scheme in place, under which incentives would be linked to incremental revenue and would also make it compulsory for account managers to cross-sell at least three of the company's five service offerings for them to earn variable pay. 
 
Meanwhile, another programme-The Upscale- was launched to lay emphasis on learning new skills, in addition to an employee's existing area of specialisation. 
 
"UpScale looks at what are the surround skills in your core skill area which an employee can take up. And the whole idea was that you have one core skill in which you have deep knowledge. On top of that, you take up another two skills," Santurkar told ET. 
 
The third programme, Cutting Edge, is a new digital strategy under which company's top technical talent and highly skilled programmers are identified and will be rewarded and incentivised differently from the rest of the organisation. 
 
"Cutting Edge is meant for seasoned developers. It is by invitation. People can't just get into the programme. People have to nominate themselves. And then we evaluate what the person has done and whether they have the ability to get into a skill like this," said Santurkar. 
 
As India’s traditional IT Fortune 500 customers are being challenged by digital firms like Amazon and Facebook, they are undertaking large-scale technology transformations. 
 
Customers such as retailer Target are pressurising vendors such as Infosys and Wipro, and asking for highly-skilled technical staff that is capable of solving complex, new-age technology problems. 
 
"I think we are facing the highest levels of disruption in our history. If we don't change and adapt, we won't be around a few years from now," said Navneet Kapoor, managing director of Target India in a recent interview. 
 
Meanwhile, Santurkar told ET that the Cutting Edge programme would be scaled up further this year as part of Wipro's digital push. Other new training initiatives that Wipro has created are Digital Architecture Academy and also a separate academy that focuses on Open Source. 
 
"The objective of the Digital Architecture Academy, is to train the existing architects on the digital technologies and how to architect systems for the digital world. Be it cloud, or be it analytics, any of these areas," Santurkar told ET.

Wipro is changing everything. Know how

One after the other, Wipro is poaching veterans from <a href="http://www.businessinsider.in/searchresult.cms?query=tcs">Tata Consultancy Service (TCS)</a>. Having poached Abid Ali Neemuchwala as its operations chief, Wipro has now picked up another top executive from TCS, Dave Chopra as Vice President of its key global infrastructure business. 
 
"Wipro can confirm that Dave Chopra has joined the company as vice-president, global infrastructure services, and will be responsible for driving strategy, marketing and business development for GIS. He will report to GK Prasanna, chief executive &amp; president, global infrastructure services, Wipro," a <a href="http://www.businessinsider.in/searchresult.cms?query=wipro">Wipro</a> spokesperson said. 
 
Infrastructure services business contributes nearly $2 billion, or about Rs 13,200 crore, of annual revenues to the <a href="http://www.businessinsider.in/searchresult.cms?query=wipro">Bengaluru-based IT major</a>. 
 
Chopra has been the global head of strategy for infrastructure services at TCS and has spent nearly 15 years at the country's top software exporter. As per his LinkedIn profile, he joined Wipro in August and is based out of New York. 
 
According to a report by outsourcing advisory ISG, at least $250 billion, or about Rs 16,50,000 crore, worth of deals are coming up for renewal in the next three years, with a significant chunk of it being driven by infrastructure services.

Since Neemuchwala, former head of TCS' business process outsourcing division, came on board as president and COO in April, Wipro has poached some senior executives from TCS. The list includes Ankur Prakash, who heads emerging markets business of Wipro, and David D'Lima, head of its newly-created integrated services and solutions group — an initiative being personally driven by Neemuchwala. Neemuchwala, a potential CEO for Wipro in future , is trying to replicate a strategy of bundling together services and solutions that multinational rivals such as IBM have adopted for years to serve top clients. 
 
Since last few years, Wipro has lagged peers such as TCS, Infosys and US-based Cognizant Technology Services, and struggled to maintain consistency in its performance, triggering many overhauls and reshuffles inside the company.

Here’s why TCS needs to be cautioned about Wipro’s intentions

<ul><li>Indian IT software exporter <keyword id="10862" type="CITY" weightage="20" keywordseo="Wipro">Wipro</keyword> has acquired the Australian cybersecurity firm, Ampion, for a whopping $117 million.</li><li>The company’s share price was up by 1.8% as markets opened today morning.</li><li>Wipro will be absorbing the Ampion’s 500-strong workforce and will keep its CEO, Jamie Duffield, at the helm of operations.</li></ul>Wipro is doubling down on getting a foothold in the Australian continent with its latest acquisition of Ampion. The deal is for a whopping $117 million in cash, according to the <a href="https://www.bseindia.com/xml-data/corpfiling/AttachLive/30f63b80-346c-4b93-b178-b98609929b59.pdf">regulatory filing</a>. The India IT major’s share price was up by 1.8% as markets opened today morning but settled at around 1.1% above yesterday’s closing at 10:30 am. According to Wipro, the leadership of both companies will collaborate to finalise the brand strategy in Australia and New Zealand. Ampion will retain its operational identity during the initial period on integration, which is from six to 12 months. The financial impact of the deal won’t be reflected in this quarter’s number. The acquisition is likely only to be finalised in the three months ending on June 30 and will be a boost to Wipro’s first quarter earnings of the financial year 2021-22. “Wipro’s new operating model emphasises strategic investments in focus geographies, proximity to customers, agility, scale and localisation. The acquisition of Ampion is an important step for Wipro in this direction,” the company said in its <a href="https://www.bseindia.com/xml-data/corpfiling/AttachLive/30f63b80-346c-4b93-b178-b98609929b59.pdf">press release.</a> The chief executive officer (CEO) of Ampion, Jamie Duffield, will continue to lead the business and take on a role within the Wipro’s leadership team in Australia. And all existing employees are expected to stay on even after the integration. “We see Ampion as a complementary force that will help us expand our footprint and accelerate our journey in the Asia Pacific region,” said N.S. Bala, CEO for Asia Pacific and Middle East region at Wipro. The news comes within a month of Wipro announcing its largest acquisition ever in March of the technology consulting company, Capco, to strengthen its role in global financial services. Wipro, which saw a major overhaul in strategy as its new CEO — Thierry Delaporte — came on board in June, last year. The company’s current impetus is on ‘profitable growth’ and it has been on a buying spree during the course of the pandemic. Wipro's share price jumps by over 1% after $117 million acquisition of Australian cybersecurity firm Ampion

It was only last year that <keyword id="10862" type="CITY" weightage="100" keywordseo="Wipro">Wipro</keyword>, country’s third largest software exporter, had rolled out an ambitious pilot exercise across the company. Under the program, the company had ditched the traditional "bell-curve" appraisal system for a majority of its employees. 
 
Now, Wipro is implementing a new evaluation system which would stress more on frequent, quarterly feedbacks, which were earlier a one-time process that happened annually. 
 
"Traditionally, we've looked at elements including bell curves, building differentiation, categorization, etc. We wanted to make the process of giving feedback more frequent and our performance management system to be an ongoing coaching based process rather than just a one-time annual exercise," said Saurabh Govil, chief HRO at Wipro. 
 
The IT industry of the country is valued at $160-billion as of now, and is undergoing the biggest transitional period in its history. 
 Wipro’s rivals, <keyword id="6354512" type="CITY" weightage="100" keywordseo="Infosys">Infosys</keyword> and <keyword id="28126" type="CITY" weightage="100" keywordseo="HCL">HCL</keyword>, are undergoing the process of ditching the "bell curve" appraisal, but Wipro has become the first IT services company which has had a full appraisal cycle without applying the bell curve. 
 
"Last year, we rolled out a pilot of our revised performance appraisal system. In the first phase of the pilot we did away with the bell curve for 80 per cent of the workforce," said Govil. 
 
As part of the new appraisal system, Wipro will allocate performance-linked compensation budgets to its managers. This would empower managers to take individual decisions related to employee appraisals. In the previous system, however, managers had to be conventional with the bell-curve bandwidth. 
 
"We felt that managers are taking much more ownership, and being more accountable in the revised performance managed system. We found them saying - it's my decision and it is not something that is being prescribed to me. And this exercise has also ushered in more transparency as it is based on a rating based on their goals and objectives for the year," said Govil. 
 
In the second phase of the pilot program, Wipro is thinking of rolling out this exercise for most managerial-level employees, and would cover the remaining 20% of employees.

Wipro becomes the first Indian IT company to totally overhaul its appraisal system

But an even bigger battle with the tech industry is about to begin if Trump issues an executive order that changes how they can recruit overseas workers.Trump's administration has drafted an executive order that attempts to alter the work-visa programs used by many tech companies, telling them that if they recruit foreign workers, priority will be assigned to those workers who will be the mostly highly paid, <a href="https://www.bloomberg.com/news/articles/2017-01-30/trump-s-next-move-on-immigration-to-hit-closer-to-home-for-tech">Bloomberg reports.</a>Businesses would have to try to hire American first, and if they recruit foreign workers, priority would then be given to the most highly paid, reports Bloomberg's Peter Elstrom and Saritha Rai, <a href="https://www.bloomberg.com/news/articles/2017-01-30/trump-s-next-move-on-immigration-to-hit-closer-to-home-for-tech">who have seen a copy of the draft.</a>The draft order covers all of the visas that temporarily bring overseas workers to the US, including H-1B, L-1, E-2 and B1. However it will be one particular type, H-1B visas, that could get the tech industry's blood boiling.H-1B visas allow companies to recruit internationally for employees with specialty skills when they cannot find people with those skills locally. These visas are limited to 65,000 a year, plus another 20,000 for those with advanced degrees. Those visas are usually snapped up instantly at the start of every year. The tech industry has, for years, been lobbying Congress to increase access to such visas, citing a skills shortage in the US for high in demand jobs. (Bill Gates <a href="http://www.networkworld.com/article/2284389/infrastructure-management/bill-gates-written-transcript-from-today-s-congressional-testimony.html">famously testified to Congress</a> back in 2008 about it.) Just about all tech companies use these visas to hire talent from a global talent pool and bring these people to the US to work. Companies like IBM, Microsoft, Google, Intel, Amazon, Apple, Oracle are among the top 25 users of H1-B visas, each hire 1,000 or more people a year that way, <a href="http://www.myvisajobs.com/Reports/2015-H1B-Visa-Sponsor.aspx">according to MyVisaJobs</a>, a site that tracks H-1B usage.But there have been <a href="http://www.computerworld.com/article/2926837/it-careers/it-workers-win-key-ruling-against-visa-using-firm.html">ongoing accusations that some companies</a> are not using the visas because they cannot find local talent, and are instead using them to hire overseas workers and pay them lower salaries than they would have to pay a US citizen. The biggest users of H-1B visas are Indian outsourcing companies Infosys, Tata and Wipro. The average salary for a Tata or WiPro worker on such a visa is under $70,000 a year. In comparison, the average salary of an H-1B visa holder hired by Amazon is over $113,000, according to MyVisaJobs.And there have been accusations <a href="http://www.businessinsider.com/startup-founder-tortured-by-an-h1-b-visa-2016-5">that visa holders are trapped by their companies</a> and jobs. President Trump may next challenge the tech industry on the hot-button issue of H-1B visas

The People’s Liberation Army has been upgrading its missile bases, and one Beijing-based military source said it has deployed its most advanced hypersonic missile the DF-17 to the area. “The DF-17 hypersonic missile will gradually replace the old DF-11s and DF-15s that were deployed in the southeast region for decades,” the source, who requested anonymity, because of the sensitivity of the topic. “The new missile has a longer range and is able to hit targets more accurately.” The DF-17, which has a maximum range of 2,500km (1,550 miles), made its first public appearance on last year’s October 1 National Day parade to mark the 70th anniversary of the founding of the People’s Republic of China. Beijing regards Taiwan as a breakaway province which it has vowed to take back, by force if necessary. Relations between Beijing and Taipei have deteriorated since Tsai Ing-wen from the independence-leaning Democratic Progressive Party (DPP) was elected as president in 2016 and refused to accept the one-China principle. The deployment of missiles on the coasts of Fujian and Zhejiang provinces previously peaked during the presidency of Tsai’s DPP predecessor Chen Shui-ban. Ties have come under further strain this year as Taipei moved closer to the United States and signed a series of arms deals, including for Patriot missiles and an upgrade to its F-16 Viper jets.
