Yes, you read that correct. <a href="http://www.businessinsider.in/searchresult.cms?query=Silicon+Valley+">Silicon Valley </a>is planning to have more <a href="http://www.businessinsider.in/searchresult.cms?query=women+employees">women employees onboard</a>. While one might think that it is a move for empowering women in the corporate world; for social media giants like <keyword id="6354616" type="CITY" weightage="20" keywordseo="Twitter">Twitter</keyword> and <keyword id="939877" type="COMPANY" weightage="20" keywordseo="Pinterest">Pinterest</keyword>, this is a move to narrow down the difference between both the genders. 
 
In India, where women are emerging as promising <a href="http://www.businessinsider.in/searchresult.cms?query=entrepreneurs">entrepreneurs</a>, meeting the industry’s requirements, the technology industry’s numbers are still conspicuous. No specific targets have been set by the sector so far. Surprising results came up when a business daily, The Economic Times reached out to India’s 10 most highly valued startups for details on female participation in their tech and non-tech teams. 
 
At <a href="http://www.businessinsider.in/searchresult.cms?query=In-Mobi">In-Mobi</a>, there were just 15% <keyword id="32919" type="UNKNOWN" weightage="20" keywordseo="women-employees">women employees</keyword> in their tech team while at Paytm, the situation is slightly improved with 20% women employees. Startups like <keyword id="6354742" type="COMPANY" weightage="20" keywordseo="Flipkart">Flipkart</keyword>, Freshdesk, Practo, Quikr and <keyword id="541988" type="COMPANY" weightage="20" keywordseo="SnapDeal">Snapdeal</keyword> declined to share any details while Mu Sigma and Ola didn’t responded to the queries. 
 
The micro-blogging site <a href="http://www.businessinsider.in/searchresult.cms?query=Twitter+">Twitter </a>recently made a public announcement stating its goal to increase the number of its overall women workforce from 34% to 35% and in its tech division too, the firm wants to have 16% women employees from the current 13%. 
 
"(Inclusion) enables companies to solve complex problems and innovate more effectively, which is particularly beneficial for startups, who differentiate themselves through innovation," said Natalie Johnson, partner at Paradigm, a Silicon Valley-based agency working with highly-valued startups such as Airbnb and Pinterest on their diversity initiatives. It's not that startups do not recognise this. 
 
<a href="http://www.businessinsider.in/searchresult.cms?query=Zomato+">Zomato </a>co-founder and CEO Deepinder Goyal said that gender ratios in the finance and tech teams were "very lopsided". Goyal also said that half of all senior management roles at Zomato were held by women. 
 
Indeed, promoting gender diversity in the workforce starts early, said Johnson of Paradigm. "A key way tech companies can promote gender diversity is by mitigating bias in how they attract, recruit, manage, and retain talent," she said. 
 
"Raising individual awareness of bias and implementing structures to reduce bias can enhance efforts to hire a diverse workforce." Some startups have initiated measures to achieve this. At InMobi, all recruitment managers are women. The company is also set to establish HackerSchool, a month-long scholarship and sponsorship program for women software engineers who will be taught by In-Mobi engineers. 
 
However, "startups don't lose their sleep over their gender diversity ratio. It's not their number priority. But they should, because their business depends on it," suggested Geeta Kannan, managing director India of Anita Borg Institute, a non-profit advocating the need for more women in the tech industry. 
 
"For startups, the need of the hour is talent, not gender or any other aspect," said Shachi Irde, executive director of Catalyst India, an organisation advocating more roles for women in business. The diversity agenda is a smaller subset of a more important talent program for startups, she said. 
 
But to attract talent, startups should introspect whether half the population will prefer the fast paced work environments that these firms thrive in, said Kannan of Anita Borg Institute. 
 
To correct this, she said it was important for startups to draft policies like work-from-home arrangements and flexible hours. Change on this front will take time as well as effort, said Abhay Singhal, founder and chief revenue officer at In-Mobi, which in the past year had drawn up a slew of initiatives to ease gender bias in workforce.

Cheer up ladies! Silicon Valley wants to have more women employees on board

A recent report suggests that <keyword id="624" type="ORGANIZATION" weightage="100" keywordseo="Women">women</keyword> in India are earning less than men. They are earning 18.8 per cent less than their male counterparts to be exact. 
 
This is largely owing to the lack of representation of women in highest-paying job functions and industries, senior functions and in leadership positions. Moreover, even in lower-paying sectors where women dominate - such as hospitality and tourism - men are still holding the vast majority of management and executive roles which are the highest paid jobs within any industry. 
 Furthermore, according to <keyword id="3377550" type="UNKNOWN" weightage="20" keywordseo="Korn-Ferry-Hay-Group-report">Korn Ferry Hay Group report</keyword>, the India figure of 18.8 per cent is also worrisome because it is higher than the global average. Women globally are earning 17.6 per cent less than men. 
 
"Our data shows that when it comes to thinking about pay on the basis of gender, a man and a woman in the same company, doing the same job, will usually be paid nearly the same - but still favouring men by 1.6 per cent," Ben Frost, a global reward expert at Hay Group said, adding that the data shows this very consistently, from Sweden to South Africa. In India, for the similar job levels and functions the pay gap, however, is 3.5 per cent. 
 
The study proves that organisations are following an unconscious male bias in the ways they hire talent. It is only when they have more women in higher paying jobs will we see the gender pay gap begin to close - not only by further equalling pay at similar job levels, but ensuring females reach the most senior roles, at the top of global organisations. 
 
(The global study by the group's PayNet database tracked and analysed gender and pay for more than 8 million employees in 33 countries, including 57,000 job holders in India. PayNet database otherwise contains pay details for more than 20 million job holders in 25,000 organisations in more than 110 countries. )

Women in India are earning 19 per cent less than men despite being in the same company doing the same job

Nearly 35% of women respondents in a recent <a href="http://www.businessinsider.in/UIDAI-gets-PwC-to-audit-Aadhaar-security/articleshow/49641728.cms">PwC</a> survey admitted to leaving their former employee because of lack of <a href="http://www.businessinsider.in/poor-pay-hikes-and-slow-career-growth-force-indian-techies-to-demand-easier-resignation/articleshow/57427987.cms">career growth</a>. 
 
In the top three traits to be looked in an employer, both female and male respondents included opportunities for career progression, competitive wages and flexible work arrangements. 
 The respondents included <keyword id="4267557" type="UNKNOWN" weightage="20" keywordseo="women-employees-from-India">women employees from India</keyword>, Brazil, China, France, Hong Kong, Ireland, Luxembourg, Poland, New Zealand, Russia, South Africa and the UAE, according to a release.

"When you look at what drives job satisfaction, people clearly seek opportunities for career progression. Putting in place formal career progression plans is one way of making sure employees remain motivated and committed to the organisation," said Bob Moritz, Global Chairman of PwC. 
 
The survey covered 4,792 professionals from 70 countries, out of which 3,934 were women and 845 were men. 
 
The report is titled “Winning the fight for female talent: How to gain the diversity edge through inclusive recruitment” and aims at finding ways for employers to attract and retain women employees.

This is in addition to the flexible work options to <a href="http://www.businessinsider.in/searchresult.cms?query=working+mothers">working mothers</a> to ensure a smooth transition to full working hours. The company's office in Gurgaon also provides modern day care facilities for children. 
 
In case of adoption, if the child's age is less than 2 years, <a href="http://www.businessinsider.in/searchresult.cms?query=women+employees">women employees</a> can avail 12 weeks of leave and if age is above 2 years then then 6 weeks. Male employees can avail of 1 week of leave in both the cases.

Airtel announces more maternity benefits

The choice between motherhood and work is often a difficult decision for women across the globe. However, <keyword id="6354923" type="COMPANY" weightage="80" keywordseo="Vodafone-India">Vodafone India</keyword> women employees needn’t worry about it. The company has come up with a new maternity policy that offers 16 weeks of paid <keyword id="78369" type="UNKNOWN" weightage="80" keywordseo="maternity-leave">maternity leave</keyword>, one working week of paternity leave, and 6 hours per day for 6 months post return from maternity for child care. 
 
“The extended maternity leave and only 30 hour work week for 6 months will help returning mothers transition comfortably into the workplace as well as attend to her child's nursing needs. To benefit the new fathers, the telecom service provider has introduced paternity leave, which will enable them to bond with the baby and be around with the family during this precious family time,” reveals an ET report. 
Vodafone has taken this decision to maintain gender diversity at the workplace and retain women employees. 
 
"Women account for 35% of our employees worldwide but only 21% of our international senior leadership team. We believe our new maternity policy will play an important role in helping to bridge that gap. Supporting working mothers at all levels of our organisation will ultimately result in better decisions, a better culture and a deeper understanding of our customers' needs," he further adds. 
 
This new policy amendment brings cheer to over 1,000 Vodafone women employees across the globe and will also help Vodafone save approximately $19 billion annually. As mentioned in the ET report, “…KPMG estimated that recruiting and training new employees to replace women who do not stay in the workforce after having a baby costs global businesses $47 billion every year, offering women 16-weeks of fully paid maternity leave rather than the statutory minimum would cost businesses an additional $28 billion a year; and if businesses were able to retain more women in the workforce after their maternity leave, they could save up to $19 billion a year and would retain the knowledge and experience of these women with positive consequences for productivity and effectiveness.”

At least 36 per cent of senior management positions are now being held by women in India's mid-market businesses, a report has revealed. With 36 per cent of women in leadership roles, India is ahead of the BRICS (34 per cent) and G7 (30 per cent) averages. "Sadly, 5 per cent of mid-market businesses in India still don't have any <keyword id="16760013" type="General" weightage="20" keywordseo="women-in-senior-leadership-roles" source="Orion">women in senior leadership roles</keyword>," according to <keyword id="16760014" type="General" weightage="20" keywordseo="Grant-Thorntons-International-Business-Report" source="Orion">Grant Thornton's International Business Report</keyword>. Globally, 32 per cent of senior management positions are now held by women in mid-market businesses. Alarmingly, 9 per cent of such businesses still have no women in senior leadership roles globally. "To push for better parity, businesses must adopt a hybrid or flexible approach, create a supportive and understanding culture, and focus on employee well-being and mentoring programmes that support women," said Pallavi Bakhru, Partner, Grant Thornton Bharat. Working towards improving diversity, especially at senior levels, is not only the responsible thing to do but also the right thing to do commercially. "It is a proven driver of performance," she added. All regions (Africa, APAC, ASEAN, Latin America, North America, EU) surpassed the 30 per cent figure for women in senior management for the first time. The ASEAN region experienced the most significant percentage point rise among the regions, increasing from 37 per cent to reach 40 per cent mark. Globally, 36 per cent of mid-market businesses are now working purely office-based, and 53 per cent have a hybrid approach. In India, 62 per cent of such businesses are adopting a hybrid model, 27 per cent are still primarily office based, 5 per cent of staff is permanently home-based and 5 per cent have a fully flexible schedule and choice to choose where to work from, the report noted. <ul><li>Online grocery startup Grofers currently has 40% female employees. </li><li>It has 500 women employees across Bengaluru, Gurgaon and Kolkata.</li><li>Grofers claims to have grown by a staggering 800% in 2 years. </li></ul> Indian grocery startup Grofers is breaking the gender silos and the ‘traditional’ job roles defined by gender. It is bringing in women to work at its warehouse and also for delivery. Currently, 40% of its employees are women. “Warehousing was traditionally considered a male dominated industry. However, in modern times and with better support, women employees are gaining strength in warehouses as well. We employed around 500 women employees in <keyword id="8328799" type="UNKNOWN" weightage="20" keywordseo="grofers-warehouses">Grofers warehouses</keyword> currently in Bengaluru, Gurgaon and Kolkata,” said Ankush Arora, Head, HR, Grofers. The company plans to follow the same trend in Faridabad, Hyderabad and Noida. Grofers also provides safety measures – from cameras at all locations, female security guards, housekeeping, HRs, pick up and drop facility to fixed working hours. Through several training programmes, the female workforce carries out tasks like inventory putaway, inventory audit, order picking and billing, return processing, etc. “These training programmes help women employed to improve their skills and advance further within the field,” said Arora. Grofers is also reaping in the benefits as it has resulted in an increase in efficiency. Its onboarding experience, job training and rewards and recognition also aided this growth. “With our focus on these, we have been able to achieve an overall decrease in absenteeism rate, particularly for a set of female team members-- which has not only increased the process efficiencies and productivity but also enhanced our overall employee engagement score,” said Arora. From reports about it shutting down offices across cities, the company has made a comeback. In the last two years, it claims to have grown by a staggering 800%, and clock in annual revenues of $400 million. In May 2019, the e-grocery startup raised $200 million from Softbank Vision Fund, falling just a few million short in valuation to become a unicorn.

But their participation seems to be growing at a faster rate than that of men. That means, of the 59 million people who enter the job market, only one in five will be women. Female participation at the higher secondary level stood at 70.8% over the last decade. But this is changing as the skill levels increase. More women are drawing salaries in India but the gender pay gap persists

In this regard, one of the IITs has taken a step forward and done what most companies should be doing for their <keyword id="32919" type="UNKNOWN" weightage="20" keywordseo="women-employees">women employees</keyword>. 
 The <keyword id="55119" type="ORGANIZATION" weightage="20" keywordseo="Indian-Institute-of-Technology">Indian Institute of Technology</keyword>, <keyword id="6357441" type="CITY" weightage="20" keywordseo="Kharagpur">Kharagpur</keyword>, has set up a creche within its campus to ensure that kids are looked after even when their mothers are working. Due to this step, young mothers, faculty members and non-teaching staff of IIT-Kharagpur are heaving a sigh of relief. 
 
53 happy babies have already enrolled in the facility, which was earlier a bungalow inside the campus and was remodelled to a creche. The creche-montessori playhouse-cum care-giving centre will handle babies to 10 year olds. Children going to primary schools can come directly to the care-centre for food, rest and homework, till their mothers are free to collect them. 
 
The creche has 14 support staff, including six teachers, six ayahs, one attendant and one supervisor. It opens at 7.30am and remains open till late in the evening. It is fully air-conditioned and packed with specialized Montessori teaching equipment, furniture, play area, activity zone and a computer lab.

The IT company has nearly 436,641 employees onboard with them — with 152,114 permanent women employees as on March, 2019. Globally, TCS is one of the largest employers of women in the world. The company claims to be an ‘equal employer’ with an inclusion policy in place. To increase women participation in the workforce, the technology giant provides many employee benefits including extended parental leave, mentoring programme for junior women employees. It also has a virtual support group called ‘Workplace Parents Group’ — to help working mothers. The company’s attrition rate stood at 11.3% for the 2018-19 fiscal. “TCS account teams are better placed to retain the contextual knowledge gained over time, and use that to build differentiated solutions tailored to each customer’s unique requirements, said Milind Lakkad, Global Head, Human Resources. As per a recent press release, the tech giant extended nearly 30,000 joining letters to fresh graduates. It plans to further increase the count by adding <a href="https://www.businessinsider.in/tcs-plans-to-hire-18000-freshers-in-next-3-months/articleshow/70146189.cms">18,000 more</a> over the next three years.
